Abstract
This study aims to analyze the effect of self-actualization, financial rewards, and the non-physical work environment towards affective commitment mediated by motivation in Z Generations employees at PT BPR Polatama Kusuma Ngawi. Z Generations is known to have a high need for work meaning, work-life balance, and a space for self-actualization, but this company has encountered issues of low motivation and decreased emotional attachment. This study used a quantitative approach with SEM-PLS analysis techniques. The results show that self-actualization, financial rewards, and the non-physical work environment have a significant effect towards work motivation, and motivation plays a mediating role in the relationship between these three variables and affective commitment. This research provides important implications for company management in designing strategies to increase employee loyalty and motivation, particularly for Z Generations, through approaches that encompass not only financial but also psychological and social aspects.
